本研究目的在於探討利他人格、團隊成員間交換關係(TMX)以及團隊互依性對組織公民行為影響因素以團隊成員為樣本,並採用跨層次模式驗證與分析。藉此探討跨層次交互作用的影響效果,以豐富團隊為基礎的組織公民行為前置因素之相關研究。本研究之樣本為中華民國國軍連隊227個連隊樣本,包含681位排長資料,每一團隊有三位排長。以問卷研究法探討團隊成員組織公民行為之影響因素並以階層線性模式(HLM)做為分析工具。本研究結果驗證得到部分跨層次的交互作用效果成立以及部分預測變項的直接效果成立,發現:(1)利他人格與組織公民行為沒有顯著的正向影響關聯。(2)團隊間成員間交換關係(TMX)與團隊互依性對組織公民行為具有顯著的正向影響效果。(3)團隊互依性具有調節團隊成員間交換關係(TMX)與組織公民行為的關係,當團隊互依性較強時,團隊成員間交換關係TMX與組織公民行為的正向影響效果會被弱化,甚至產生負向影響效果。根據上述結果,本研究進一步指出理論與管理實務之意涵、研究限制,和未來研究方向。
The purpose of the study explored the altruistic personality, team-member exchange (TMX), and team interdependence how to affect organizational citizenship behavior (OCB) in team which is the sample of team members. The examing method used the cross-level analysis. To analysis the interactions of cross-level issues, enriching the antecedents of OCB in team contexts. We survey the 227 military of ROC company teams, while the samples are 681 of company team members (platoon leader) which the team with three members.Using the questionnaire analysis methond and hierarchical linear model (HLM) in this study. As a result, the partial of the direct affect and the partial of interactions of cross-level were supported. This study found: (1) Altruistic personality would not significantly direct postive affect the OCB. (2) TMX and interdependence will significantly effect on OCB. (3) The interdependence significantly moderated the relationship between TMX and OCB, when the high-interdependence situation, the relationship between TMX and OCB was weaken, even though attained the negative effect on OCB. These discussion, limitations, further research directions, theoretical and managerial implications are discussed at end.
