초록

본 연구의 목적은 조직시민행동과 과업수행 간의 관계를 확인하고, 시간관리 기술과 주의통제 수준에 따라 조직시민행동과 과업수행 간의 관계가 달라지는지 확인하는데 있다. 본 연구에서는 조직시민행동과 과업수행 간에 역 U자형 곡선관계가 있을 것이라 예상하였다. 그 이유는 과도한 조직시민행동이 시간 부족과 주의 산만에 이르게 하고 이것이 과업수행을 감소시킬 수 있기 때문이다. 직장인 332명(남자 204명, 여자 189명, 무응답 5명)이 설문조사에 참여하였다. 참여자의 평균 연령은 36.32세(SD = 10.57), 평균 근속기간은 8.85년(SD = 9.01)이었다. 다중회귀분석 결과, 조직시민행동과 과업수행 간에 정적 직선관계가 있는 것으로 나타났다. 시간관리 기술과 주의통제의 주효과는 모두 유의한 것으로 나타났으나, 시간관리 기술의 조절효과와 주의통제의 조절효과는 유의하지 않은 것으로 나타났다. 조직시민행동과 시간관리 기술, 주의통제가 모두 개별적으로 과업수행에 유의한 정적 영향을 미치는 것으로 나타났다. 논의에서 조직시민행동과 과업수행 간에 곡선관계가 나타나지 않은 이유를 다뤘다.
