본 연구는 최근 한정된 자원으로 많은 성과를 창출해야 하는 경영환경의 변화와 함께 효과적인 인적자원 관리의 중요성이 커지고 있는 호텔조직에서 조직구성원의 조직에 대한 따뜻함 지각이 직무열의, 혁신행동, 그리고 직무성과에 어떠한 영향을 미치는지를 살펴보았다. 또한, 조직따뜻함 지각, 혁신행동, 그리고 직무성과 간의 관계에 있어 직무열의의 역할에 대하여 살펴보았다. 본 연구 목적의 달성을 위해 서울 및 수도권에 위치한 5성급호텔 281명의 호텔종사원들을 대상으로 2020년 10월 한 달간 설문조사하였다. 수집된 데이터는 AMOS와 SPSS 24.0을 활용하여 분석되었다. 본 연구의 결과는 다음과 같이 제시된다. 첫째, 호텔기업에서 조직의 따뜻함은 직무열의에 유의한 정(+)의 영향을 미친다. 둘째, 직무열의는 혁신행동과 직무성과에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 혁신행동은 직무성과에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 본 연구의 분석 결과를 바탕으로 호텔 관리자는 구성원들이 조직에 대한 따뜻함을 느끼게 함으로써 구성원들을 효과적으로 관리 할 수 있는 계획을 수립 할 수 있을 것이다.

First, a perceived warmth significantly and positively influences employees’ job engagement. Second, employees’ job engagement significantly and positively influences innovative behavior and job performance. Third, innovative behavior also significantly and positively influences job performance. Based on the analysis results of this study, by making employees perceived warmth of the organization, hotel managers can establish a plan to effectively manage their employees.
