기존의 변혁적 리더십에 대한 연구는 주로 리더와 추종자 간의 단선적 관계에 초점이 맞추어져 있었다. 그러나 팀제의 도입에 따라, 변혁적 리더십에 대한 연구도 팀과 개인이라는 다수준 관점에서 수행될 필요가 있다는 주장이 제기되고 있다. 이는 팀장과 구성원 개인 간의 관계에 있어서 분석수준을 고려해야 함을 뜻한다. 이에 따라 본 연구는 변혁적 리더십의 다수준 영향력을 고려하였다. 그리고 팀장의 변혁적 리더십이 개인효과성에 영향을 미치는 관계에서 개인 및 팀수준에서 인지되는 심리적 효과, 즉 자기효능감과 집단효능감의 매개효과를 검증하였다. 본 연구의 결과는 다음과 같다. 첫째, 다수준 맥락에서 변혁적 리더십이 개인효과성에 미치는 정(+)의 영향이 확인되었다. 둘째, 변혁적 리더십이 개인효과성에 영향을 미치는 관계에서 자기효능감의 매개효과는 유의한 것으로 났다. 셋째, 변혁적 리더십이 개인효과성에 영향을 미치는 관계에서 집단효능감의 매개효과도 유의한 영향력이 있는 것으로 확인되었다. 본 연구는 이러한 연구결과를 바탕으로 팀제 하에서 변혁적 리더십이 조직관리에 주는 함의와 시사점에 대해 논의하였다.
So far, studies on the transformational leadership have been focused on the unilinear relationship between a leader and individual members, who are the leader's followers. However, as many diverse studies on introduction of team systems and producing results in a team unit have been recently performed, an idea that researches on the transformational leadership need to be conducted from a multi-level point of view about teams and individuals has been suggested. This indicates that level issues should be considered even in the relationship between a team leader's leadership and individual members. By considering the multi-level impact of the transformational leadership, this study verified the psychological effect recognized at the personal and team levels, that is the mediative effect of self and group-efficacy, in the relationship where a team leader's transformational leadership influenced individual effectiveness. The result could be summarized as follows:First, it was found out that the transformational leadership of a team leader exerted a significant positive (+) impact on the personal effectiveness of a team member. Second, it was shown that the mediative effect of self-efficacy was significant. Third, it was confirmed that the mediative effect of group-efficacy had a significant impact. Based on these results, this study discussed implication and indications about the impact of the transformational leadership in a team system on the organization management.
